Scania’s approach: strengthening talent conversations at global scale
Scania is one of the world’s leading manufacturers of trucks, buses, and industrial engines, operating across more than 100 countries.
Identifying and developing leadership potential consistently across a global organisation of this scale is inherently complex. With teams and business contexts spanning more than 100 countries, Scania recognised the opportunity to build a more structured, common approach to talent conversations, one that complements manager judgment and supports more consistent calibration across the organisation.
The goal wasn’t to fix a broken process. It was to build something better from the ground up. A red thread from talent identification through to development, grounded in science and shared consistently across the organisation.
A framework for objectivity, built and refined in partnership
Alva’s involvement goes beyond software. Together with Alva’s Professional Services team, specialists in talent management methodology and applied psychology, Scania and Alva co-developed a framework of high-potential (Hi-Po) behavioural indicators: clear, behaviour-level signals tied to the leadership competencies Scania wants to develop. Rather than arriving with a ready-made model, Alva worked alongside Scania to build it from the ground up, and the work hasn’t stopped since. As Scania’s talent strategy evolves, so does the framework.
These indicators are concrete signals that show whether someone has what it takes to succeed in a more complex, demanding role. They give managers a structured evidence base to draw on alongside their own judgment, supporting more consistent calibration and a common language for talent discussions across the organisation.
The ambition is clear: strengthen Scania’s leadership pipeline, improve succession readiness, and ensure that development investments go to the people with the greatest potential to create future business value.
The Leadership Report and standard personality report are used during Scania’s Talent Weeks, mapping participants’ strengths and development areas in an intensive internal program where Scania identifies and develops its next generation of leaders. Calibration meetings now combine manager judgment with a shared evidence base, creating more consistent decisions across teams and geographies. The same framework connects recruitment for new talent with long-term development, creating a consistent approach that scales across the organisation.
The approach is now being deployed across Scania’s global operations, and continues to be refined as both organisations learn what works in practice.
“At Scania, we believe leadership capability is one of our most important enablers for future success. Together with Alva, we have started building a more structured and evidence-based approach to identifying, calibrating, and developing talent.”
- Peter Holm, Global Process Owner Succession Management, Scania
What changed in practice
More consistent talent decisions
Managers enter calibration meetings with shared data and a common language, creating more structured, evidence-supported discussions across teams and geographies.
Consistency at scale
Every person is evaluated through the same objective, evidence-based criteria — regardless of which manager, team, or market they’re in. Consistent standards are what make the talent process trustworthy at global scale.
A growing program
Scania has scaled up the Talent Weeks program, running more sessions each year as confidence in the approach has grown.
“By creating a common language for leadership potential and talent discussions, we aim to strengthen the consistency of talent decisions, succession readiness, and leadership development across our global organization. This is an important journey for us, and we see significant opportunities ahead.”
- Peter Holm, Global Process Owner Succession Management, Scania
The takeaway
Talent management at scale requires more than good intentions. It requires a common language, clear standards, and the discipline to make consistent decisions. The partnership between Scania and Alva continues to strengthen that foundation.
